创造力与职场不文明行为——基于自我损耗理论的视角

摘要: 基于自我损耗理论考察创造力对职场不文明行为的影响,以及在以上关系中员工自我损耗的中介作用和职业认同的调节作用。通过对323名员工-同事两阶段的配对调查发现:创造力对职场不文明行为具有显著的正向影响;自我损耗中介了创造力与职场不文明行为之间的关系;职业认同减弱了创造力与自我损耗之间的关系,员工职业认同越高,创造力与自我损耗之间的正向关系以及自我损耗在创造力与职场不文明行为关系中的间接作用越弱。

Abstract: Based on the ego depletion theory, this paper explores the influence of employee’s creativity on their workplace incivility and the mediating effect of employees’ ego depletion and the adjusting effect of professional identification in the above relationship. Through the matching investigation of 323 employees-colleagues at two stages, it is found that creativity of employees has a significant positive impact on workplace incivility, that the ego depletion can mediate the relationship between creativity and workplace incivility, and that employees’ professional identification has weakened the relationship between creativity and ego depletion, the higher the employees’ professional identification is, the weaker the positive relationship between creativity and ego depletion and the indirect effect of ego depletion on the relationship between creativity and workplace incivility will be.
